We explored how to do this in our digital aperitif!<\/p>\n<p>With about thirty \u201centhusiasts,\u201d including business managers, executives, and members of the HR function, we took the opportunity to delve into this topic, and some interesting considerations emerged.<!--more--><\/p>\n<h2>Real Cases<\/h2>\n<p><span data-preserver-spaces=\"true\">First, we delved into two <\/span><span data-preserver-spaces=\"true\">real<\/span><span data-preserver-spaces=\"true\"> cases.<\/span><\/p>\n<p><span data-preserver-spaces=\"true\">In the first case, <\/span><strong><span data-preserver-spaces=\"true\">Maria Rosaria Brunetti<\/span><\/strong><span data-preserver-spaces=\"true\">, Director of Human Resources, Organization and People Development in <\/span><strong><span data-preserver-spaces=\"true\">Gruppo CAP<\/span><\/strong><span data-preserver-spaces=\"true\">, guided us through the <\/span><strong><span data-preserver-spaces=\"true\">strategic reflections on human capital<\/span><\/strong><span data-preserver-spaces=\"true\"> that the group is making: looking ahead 5 years, the organization, which already has a high age, risks ageing if the phenomenon of balancing the average age <\/span><span data-preserver-spaces=\"true\">is not managed<\/span><span data-preserver-spaces=\"true\"> with a great effort of attraction and retention of Generation Z. And to do this, it is necessary to change several elements of the so-called<\/span><span data-preserver-spaces=\"true\"> \u201c<\/span><span data-preserver-spaces=\"true\">company culture<\/span><span data-preserver-spaces=\"true\">\u201d <\/span><span data-preserver-spaces=\"true\">that is, the corporate culture.<\/span><\/p>\n<p><span data-preserver-spaces=\"true\">To date, this issue has remained unheard of by businesses and has become the subject of a presentation to the entire management line, supported by numbers, evidence, and projections. Talking through numbers, even about<\/span><span data-preserver-spaces=\"true\"> \u201c<\/span><span data-preserver-spaces=\"true\">soft<\/span><span data-preserver-spaces=\"true\">\u201d <\/span><span data-preserver-spaces=\"true\">issues, made the conversation with business leaders authoritative and a priority.<\/span><\/p>\n<p><span data-preserver-spaces=\"true\">In the second case, <\/span><strong><span data-preserver-spaces=\"true\">Marta Moscato<\/span><\/strong><span data-preserver-spaces=\"true\">, Group Talent Management and People Development Manager <\/span><strong><span data-preserver-spaces=\"true\">Luxottica<\/span><\/strong><span data-preserver-spaces=\"true\"> illustrated how <\/span><strong><span data-preserver-spaces=\"true\">HR Analytics skills transferred to HR Business Partners<\/span><\/strong><span data-preserver-spaces=\"true\"> in a pilot training program<\/span><span data-preserver-spaces=\"true\"> \u201c<\/span><span data-preserver-spaces=\"true\">enabled<\/span><span data-preserver-spaces=\"true\">\u201d <\/span><span data-preserver-spaces=\"true\">in<\/span><span data-preserver-spaces=\"true\"> HR colleagues a new and more effective way of dialoguing with the business, one that identifies strategic business questions, seeks solutions by including a data analysis phase, and arrives at shared decisions based on data, facts, evidence, and consequent insights.<\/span><\/p>\n<h2>The Workshop<\/h2>\n<p><span data-preserver-spaces=\"true\">Finally, we decided to explore -working in subgroups- some of the most relevant questions the HRs present would like to have answered to improve the dialogue with the business. Key themes emerged from the workgroup activities, including:<\/span><\/p>\n<ul>\n<li><span data-preserver-spaces=\"true\">What are the<\/span><span data-preserver-spaces=\"true\"> \u201c<\/span><span data-preserver-spaces=\"true\">human<\/span><span data-preserver-spaces=\"true\">\u201d <\/span><span data-preserver-spaces=\"true\">factors <\/span><span data-preserver-spaces=\"true\">that influence<\/span><span data-preserver-spaces=\"true\"> an <\/span><span data-preserver-spaces=\"true\">organization&#8217;s<\/span><span data-preserver-spaces=\"true\"> ability to be innovative? How do we read them? How do we target them?<\/span><\/li>\n<\/ul>\n<ul>\n<li>When faced with the <strong><a href=\"https:\/\/en.wikipedia.org\/wiki\/Great_Resignation\" target=\"_blank\" rel=\"noopener\">phenomenon of Great Resignation<\/a><\/strong>\u00a0what are the indicators that help us intercept it early, understand it and manage it?<\/li>\n<li>When the recruiting challenge is about Z-generation and \u201cscarce\u201d skills, what are the \u201cindicators\u201d that help us read the effectiveness and efficiency of the recruiting process? Mostly it is about technological development,<strong><a href=\"https:\/\/www.corrierecomunicazioni.it\/lavoro-carriere\/competenze\/digital-mismatch-per-il-50-delle-pmi-italiane-allarme-shortage-per-le-skill-4-0\/.\" target=\"_blank\" rel=\"noopener\"> skill shortage of digital skills\u00a0<\/a><\/strong><\/li>\n<li>In a world where the reskilling \/ upskilling chapter has become central. Training modalities have been profoundly changed by the pandemic: the question of how to measure the impact of training on performance (and the resulting ROI) is back and renewed, including with respect to new training modalities<\/li>\n<li>What characterizes managers capable of retaining and developing resources? Is there such a thing as \u201cprofiling\u201d?<\/li>\n<li>And finally: how to evaluate the effectiveness and impact of the HR function? With what parameters does business read this function and assess its relevance, effectiveness, strategicness, added value?<\/li>\n<\/ul>\n<h2>A new approach to the dialogue between HR and business<\/h2>\n<p>As we explored these topics, we realized that essential chapters open up to which a Data-Driven HR approach can and should provide answers.<br \/>\nThrough this approach, we can also open and make effective value-driven dialogue between line managers and the human resources function, contributing to generating value for business and people in a delicate and virtuous win-win approach.<\/p>\n<p>This digital \u201caperitif\u201d was very generative and made us want to have more and more opportunities for discussion in the coming months.
